Plenty of companies say they take HR risk seriously. Fewer back that up with the right infrastructure.

Since relocating to Portugal, I’ve become even more attuned to what it means to work with precision, clarity, and intentional design, in both life and business. I see with sharper contrast the ripple effects of letting things slide.

Some signs a company’s HR foundation isn’t as solid as they think:

  • External contributors are brought in without clear documentation or process.
  • Access to sensitive internal systems isn't revoked when roles shift.
  • Key policies and practices are inconsistently applied or missing altogether.
  • Compliance issues are flagged but not acted on.

I’ve seen it happen: A company brings in strategic HR help to get ahead of risk, map exposure, and build durable structure. And then? The work gets sidelined by poor internal process or misaligned gatekeeping.

No ill intent ... just unclear ownership and lack of urgency.

In Portugal, where systems are deeply layered but slow to move, I’m reminded daily how critical it is to have clear entry and exit points, defined roles, and strong documentation. The same is true for any company that wants to scale responsibly.

Here’s what taking HR risk seriously actually looks like:

  • Defined access protocols and off boarding steps.
  • NDAs and scopes in place from day one.
  • Aligned leadership priorities and transparent communication.
  • A willingness to act when red flags are raised.
  • Most issues I’m called in to fix weren’t surprises, they were ignored signals.
